For many organizations, the future talent shortage is already visible in today’s hiring data. Cloud computing, artificial intelligence, cybersecurity, software development, and data analytics are becoming central to how businesses operate. Yet the people who will fill these roles are not entering the workforce all at once. They are currently making decisions about classes, certifications, college, apprenticeships, and career interests.
That is why companies should begin engaging high school students now.
Waiting until candidates reach college graduation or begin applying for full-time roles creates a narrow and expensive recruiting window. By then, many students will already have formed opinions about which industries to pursue, which employers to trust, and which skills to develop. Organizations that build relationships earlier will have more time to educate, support, and identify future talent.
The technology talent gap is becoming a planning issue
The demand for technology skills is expanding faster than traditional recruiting models can respond.
According to the U.S. Bureau of Labor Statistics, employment for data scientists is projected to grow by approximately 34% from 2024 to 2034. The occupation is expected to have about 23,400 openings each year during that period. Data scientists are only one example of a broader shift affecting software development, cloud operations, information security, and business intelligence.
The Stanford AI Index 2026 analysis from Lightcast reports that AI skills appeared in 2.5% of all U.S. job postings in 2025. That figure was 297% higher than a decade earlier. Lightcast also found that mentions of the emerging “Agentic AI” skill cluster increased by more than 280% in one year.
These numbers do not mean every company will hire an AI researcher. They do show that AI-related capabilities are moving into more industries and job functions. Cloud platforms, data tools, and automation systems are increasingly part of ordinary business operations.
The implication is straightforward: employers need a broader and earlier talent strategy. Recruiting only at the end of a student’s education may not provide enough candidates with the right combination of technical knowledge, communication skills, and practical experience.

Why high school engagement matters
High school is an important point in the talent funnel because students are forming early impressions about careers. They are also choosing courses, extracurricular activities, certifications, and postsecondary pathways that can influence their options later.
A student who understands what a cloud engineer, data analyst, or AI specialist does has a stronger basis for deciding whether that path is worth pursuing. A student who has never met anyone in the field may not recognize that these careers are accessible or relevant.
Early engagement can also correct common assumptions. Technology careers are not limited to writing software in isolation. They include project management, data storytelling, infrastructure, cybersecurity, customer support, compliance, design, and operations. Students may be interested in technology but not identify with a narrowly defined computer science pathway.
The research on employer–school partnerships supports a structured approach. In its analysis of P-TECH programs, MDRC identifies mentoring, internships, job shadowing, and other forms of work-based learning as ways to connect classroom instruction with in-demand careers.
MDRC’s findings emphasize four practical principles:
- Establish clear communication plans and formal agreements.
- Provide opportunities equitably.
- Use virtual work-based learning when appropriate.
- Maintain contact with students over time.
The final point is particularly important. A single career day may create awareness, but a continuing relationship creates a talent funnel.
The risks of waiting too long
Organizations that delay high school outreach face several avoidable risks.
A smaller candidate pool
When employers begin recruiting only after graduation, they compete for a limited group of students who already have relevant experience. Larger organizations and well-known technology companies may have established relationships with these candidates long before they begin applying.
Higher development costs
Late-stage hires may have strong academic credentials but limited familiarity with an organization’s systems, customers, or operating environment. Employers then need to invest more time in onboarding and practical training.
Early engagement does not eliminate training requirements. It can, however, help students develop a realistic understanding of workplace expectations before they enter a full-time role.
Reduced access to overlooked talent
Traditional recruiting often favors students who already have professional networks, transportation, unpaid internship access, or knowledge of how hiring works. Employer–school partnerships can reach students who may otherwise remain outside technology career pathways.
MDRC notes that work-based learning opportunities are often offered to the highest-achieving students, even though many students can benefit from professional exposure. A broader selection process can improve access and expand the future workforce.
Skills that do not match business needs
Technology changes quickly. Schools and employers may not always have the same understanding of which skills will be most useful. Direct employer involvement can help connect classroom projects to practical applications such as data quality, cloud security, dashboard design, and responsible AI use.
Four ways to begin building the funnel
A high school talent strategy does not need to start with a large formal program. It can begin with a small pilot that is clearly managed and measured.
1. Offer recurring career exposure
Invite employees to speak with students in person or through virtual sessions. A cloud professional can explain how businesses store and protect information. A data analyst can demonstrate how a dashboard supports a business decision. An AI specialist can discuss how models are tested, monitored, and used responsibly.
Keep presentations practical. Students do not need a long technical lecture. They need a clear view of the work, the skills involved, and the possible routes into the field.
Explain multiple pathways, including:
- Career and Technical Education programs
- Industry certifications
- Community college programs
- Apprenticeships and pre-apprenticeships
- Four-year degrees
- Entry-level technology support and analytics roles
Recurring sessions are more valuable than a single visit because students can ask better questions as their understanding develops.
2. Sponsor a focused data project
Companies can work with a teacher or school technology coordinator to create a small data challenge. Students might analyze public transportation patterns, energy usage, local environmental data, or anonymized business information.
The project should have a defined question and a manageable scope. Students can practice:
- Cleaning and organizing data
- Creating basic visualizations
- Identifying patterns
- Explaining findings to a nontechnical audience
- Considering privacy and ethical use
Free or education-focused tools can keep costs low. Company employees can provide a short project briefing and evaluate final presentations. The goal is not to obtain production-ready work. The goal is to give students an authentic experience of solving a problem with data.

3. Create job-shadow and micro-internship opportunities
Full summer internships may be difficult for smaller organizations to administer. Half-day job shadows and short, task-based experiences are easier places to start.
A job-shadow program might allow a small group of students to observe a team meeting, learn how a reporting dashboard is used, or discuss how a cloud environment is monitored. A micro-internship could involve 10 to 15 hours of supervised work, such as documenting a process, organizing non-sensitive information, or testing a basic workflow.
Student programs require appropriate supervision, privacy protections, and compliance with applicable laws and school requirements. Tasks should be educational and age-appropriate. Students should not receive access to confidential systems or sensitive data simply to make a program appear more realistic.
The purpose is exposure, not free labor.

4. Build a continuing pathway
The strongest programs connect several experiences over time. For example:
- A student attends a career presentation.
- The student joins a data challenge.
- The student participates in job shadowing.
- The student earns a certification or completes a related course.
- The student applies for an internship, apprenticeship, or entry-level role.
This progression allows students to develop confidence gradually. It also gives employers a more informed view of a student’s interests, reliability, and growth.
Companies should identify a school contact and an internal program owner. Written expectations should define the number of events, available student opportunities, mentor responsibilities, safety requirements, and methods of feedback.
A practical 90-day starting plan
Business leaders and HR teams can begin with a simple schedule:
Days 1–30: Define the need
- Identify the cloud, AI, and data skills the organization expects to need within five years.
- Select one or two local high schools, CTE programs, or community partners.
- Assign an internal owner and recruit a small group of employee volunteers.
Days 31–60: Launch exposure
- Hold one virtual or in-person career session.
- Provide teachers with a short description of relevant career pathways.
- Agree on a small classroom project or data challenge.
Days 61–90: Create experience
- Host a job-shadow day or supervised workplace visit.
- Review student projects and offer written feedback.

Measure participation, project completion, certifications earned, mentor hours, student feedback, and later transitions into internships, training, or employment. These metrics will help determine what should be expanded.
The next talent funnel starts before the résumé
As Kathleen deLaski, founder and board chair of the Education Design Lab, wrote for the U.S. Chamber of Commerce Foundation, employers should use apprenticeships and work-based learning with schools and colleges to “discover and test out talent as early and often as possible.”
That approach does not replace college recruiting or experienced hiring. It strengthens the entire system by adding an earlier stage.
